Abstract

Organizational commitment is a key factor influencing organizational success and sustainability. When personnel feel committed and loyal, organizations are better able to retain their workforce. This descriptive research aimed to examine factors influencing organizational commitment among professional nurses in a tertiary hospital. The sample consisted of 660 professional nurses under the nursing department. Data were collected in August 2025 using a questionnaire on factors influencing organizational commitment. Data were analyzed using descriptive statistics, Pearson correlation, and multiple regression analysis, with a significance level set at 0.05. The results showed that most participants were female (93.6%). Regarding generation, Generation Y nurses constituted the largest group, with a mean age of 35 years. Overall organizational commitment was at a high level (mean = 3.60, SD = 0.80). Five variables significantly predicted organizational commitment. Job satisfaction had the highest predictive power (β = 0.400), followed by career advancement, rewards and compensation, job characteristics, and burnout (β = 0.211, 0.202, 0.110, and 0.085, respectively). These five variables together explained 54.1% of the variance in organizational commitment among professional nurses
