A Causal Model of Factors Influencing Quality of Work Life of Professional Nurses in Hospitals of Three Southern Border Provinces

Abstract

This Research aimed to 1) study the quality of work life of professional nurses in hospitals of three southern border provinces and 2) examine the fitness of a causal model of factors influencing quality of work life of professional nurses in hospitals of three southern border provinces. The sample was 460 professional nurses working in hospitals of three southern border provinces recruited by using a Stratified random sampling method. The research instruments consisted of 5 parts including 1) a demographic questionnaire, 2) professional nurses’ quality of work life questionnaire, 3) a factor of organizational climate questionnaire, 4) a factor of job characteristics questionnaire and 5) a factor of transformational leadership questionnaire. The content validity indexes of these tools ranged from 0.57-1.00 and the reliability value ranged from .96-.99. Data were analyzed using descriptive statistics and structural equation modeling

Research results revealed that 1) the quality of work life of professional nurses in hospitals of three southern border provinces, overall, was at a moderate level and 2) the model of quality of work life of professional nurses fitted empirical data by considering (c2/df=1.134, p-value=.134, RMSEA=.017, RMR=.011, GFI=.971 และ AGFI=.943) The factor of transformational leadership had both direct and indirect effects on the quality of work life of professional nurses (TE=.748). The factor of organizational climate (DE=.406), and the factor of job characteristics (DE=.424) had a direct effect on the quality of work life of professional nurses.

Therefore, nursing organizations should promote a career path and job security by making a concrete nursing professional development plan, creating a clear operating system and promotion policy as well as sponsoring higher education to motivate professional nurses to develop themselves that will affect further professional development.
