Development of a model for management nursing staff in critical care patients in Lampang Hospital

This participatory action research was aimed to develop a nurse staffing management model for critical units at Lampang Hospital. The study was conducted between June – October 2022 and consisted of 4 phases, namely, planning, model development and implementation, observation and evaluation, and reflection. Research instruments were focus group record form, performance report, flexible working perception questionnaires and nurse satisfaction questionnaires for nurse staffing management model. Content analysis and statistical analysis were used for qualitative and descriptive statistics and paired-t test were used for quantitative analysis.
The result founded that:1. Situational analysis factors affecting happiness at work were inflexible working system, work schedules that were not conductive to work-life balance, nonparticipation in design work schedule, excessively unnecessary documentation, which resulted in less time for patient care. 2.The critical care nurse staffing management model based on the definition of organizational culture and leadership toward shared values (respect for others, participation in organization development and organization efficiency) included 3 principles; 1) standard for nurse staffing 2) work flexibility and 3) work smartness. These values and principles were translated into the process of nurse staffing management.3.The developed critical care nurse staffing management model contributed to effective nurse staffing which resulted in nurses initiated 8 quality improvement activities, included 16 key performance indicators and the mean scores of critical care nurse perceptions about work flexibility were difference from before developing model statistically not significant.4.Nurses were more satisfied with critical care nurse staffing management model regarding to nurse satisfaction questionnaires, overall and each aspect of satisfaction.
