Factors Influencing the Job Performance of Head Nurses in General Hospitals, in the Second Health Region

Abstract

This predictive correlational descriptive research aimed to achieve three objectives: 1) to investigate the levels of teamwork, transformational leadership, perceived organizational support, organizational commitment, and job performance, 2) to examine the influence of factors affecting organizational commitment among professional head nurses, and 3) to validate the affect the model of factors has on the job performance of professional head nurses in general hospitals within the Second Health Region of the health care system in Thailand, as mediated by organizational commitment. A sample of 118 participants was calculated and selected using multi-stage sampling. The research instruments consisted of a questionnaire encompassing item on: 1) personal information, 2) teamwork, 3) transformational leadership, 4) perceived organizational support,     5) organizational commitment, and 6) job performance. Data analysis was conducted using stepwise multiple regression analysis and confirmatory factor analysis.

The research findings revealed the following: 1) the sample reported high levels of perceived teamwork, transformational leadership, organizational support, organizational commitment, and job performance, with mean scores of 4.32, 4.41, 4.07, 4.44, and 4.25, respectively; 2) perceived teamwork, transformational leadership, and organizational support demonstrated a statistically significant positive influence on the organizational commitment of professional head nurses (p < .01); 3) organizational commitment positively influenced the job performance of professional head nurses (p < .01); and 4) the influence of the model of factors affected the job performance of professional head nurses was demonstrated consistency within the empirical data. Therefore, hospital administrators and relevant stakeholders should prioritize developing comprehensive strategies that encompass teamwork skill development, leadership development, and increased organizational support to foster organizational commitment, which will ultimately lead to enhanced job performance.
