Factors Predicting Job Satisfaction among Nurse Practitioners During the Transfer of Subdistrict Health Promoting Hospitals in Si Sa Ket Province

Abstract

This predictive research aimed to examine nursing practice satisfaction among nurse practitioners working in Subdistrict Health Promoting Hospitals and to determine the extent to which personal characteristics, motivational factors, and hygiene factors predicted nursing practice satisfaction during the transfer of Subdistrict Health Promoting Hospital responsibilities. Herzberg’s Two-Factor Theory was used as the conceptual framework.          The sample consisted of 157 nurse practitioners working in Subdistrict Health Promoting Hospitals in Si Sa Ket Province, selected using stratified random sampling. Data were collected using rating-scale questionnaires, with content validity indices ranging from 0.97 to 1.00 and Cronbach’s alpha coefficients ranging from 0.96 to 0.99. Data collection was conducted from November to December 2023. The data were analyzed using descriptive statistics and stepwise multiple regression analysis.

The results showed that the overall level of nursing practice satisfaction among nurse practitioners during the transfer of Subdistrict Health Promoting Hospital responsibilities was high (Mean = 3.94, SD = 0.40). Organizational climate, nurse practitioner competency, and current job position jointly predicted nursing practice satisfaction among nurse practitioners working in Subdistrict Health Promoting Hospitals, accounting for 47.0% of the variance (Adjusted R² = .470). Organizational climate was the strongest predictor, followed by nurse practitioner competency and current job position.
