The Influence of the Empowerment and the Organization Culture on the Competency of Professional Nurses in the University Hospitals in the Northern Region

This study was a predictive correlational study intended to investigate the influence of the structural empowerment and organizational culture on the competence of professional nurses. The sample consisted of 142 practicing professional nurses with at least one year of work experience working in three university hospitals in the northern region of Thailand, each with fewer than 500 beds. The participants were selected using proportional stratified random sampling. The research instruments included a structural empowerment questionnaire, an organizational culture questionnaire, and a professional nurse competence questionnaire, all of which were 5-point Likert-scale instruments. The reliability coefficients of the instruments were 0.94, 0.92, and 0.97, respectively. Data were analyzed using descriptive statistics and stepwise multiple regression analysis.
The findings revealed that overall professional nurse competence was at a very high level (Mean = 4.34, S.D. = 0.40), structural empowerment was at a high level (Mean = 3.99, S.D. = 0.48), constructive organizational culture was at a high level (Mean = 4.26, S.D. = 0.47), and passive-defensive organizational culture was at a high level (Mean = 3.66, S.D. = 0.42), whereas aggressive-defensive organizational culture was at a moderate level (Mean = 2.97, S.D. = 0.62). Stepwise multiple regression analysis indicated that constructive organizational culture and structural empowerment together significantly predicted professional nurse competence, accounting for 48% of the variance (R² = 0.48, p < .05). Constructive organizational culture was the strongest predictor, followed by structural empowerment. The findings reflect that promoting an organizational culture that supports learning and collaboration, together with structural empowerment, plays a significant role in developing the competence of professional nurses.
