Factor Predicting Organizational Commitment of Nurses in Community Hospitals, Phrae Province

Organizational commitment is a feeling of attachment to an organization that influences an individual’s decision to remain with it. This study aimed to investigate the organizational commitment of nurses in community hospitals and to identify the predicting factors of organizational commitment among nurses in community hospitals. The sample consisted of 202 nurses from community hospitals in Phrae Province, selected using stratified random sampling. The research instruments included questionnaires measuring organizational commitment and perceived achievement, the work itself, advancement, salary, and interpersonal relations. The Cronbach’s alpha coefficients for these instruments were .86, .93, .93, .83, .86, and .87, respectively. Data were analyzed using stepwise multiple regression analysis.
The findings revealed that the overall organizational commitment was at a moderate level and sub dimension of organizational commitment affective commitment, continuance commitment, and normative commitment were at a moderate level. Salary (β = 0.427, p < .05), interpersonal relations (β = 0.263, p < .05), and achievement (β = 0.130, p < .05) collectively predicted 42.50% of the variance in organizational commitment (R2 = .425, p < .05). Hospital administrators and nursing managers should consider appropriate salaries and compensation, promote positive relationships within the organization, and support nurses in achieving job success to enhance their organizational commitment in community hospitals.
