The Causal Model of Individual Needs of Professional Nurses in Police General Hospitals on Becoming Learning Organization: A Complete Needs Assessment Research

Abstract
The purposes of this research were : 1) to identify the levels of individual needs of professional nurses in Police General Hospitals on becoming learning organization, 2) to establish and validate the causal model of individual needs, and 3) to redesign the strategies for developing professional nurses in Police General Hospitals on becoming learning organization. The samples were professional nurses in Police General Hospitals and selected by multistage random totally 380. The research instrument was questionnaires of which the reliability from 0.77-0.96. A complete needs assessment research was performed using PNI modified The LISREL was applied to construct the path analysis with latent variables.
The research findings were summarized as follow: 1) Individual needs of professional nurses in Police General Hospitals on becoming learning organization were a high level. Individual process needs was higher than input needs and output needs. 2) The developed causal model of individual needs of professional nurses in Police General Hospitals on becoming learning organization was also well fitted with the empirical data (chi-square =5.06, df =10, p=0.89, GFI=1.00, AGFI=0.99). The individual input needs had statistical significant directly effected on process needs as 0.78. The individual process needs had statistical significant directly effected on output needs as 0.80. The casual model could explain 74 percent of individual needs. 3) The 4 alternative solutions to meet the individual needs of professional nurses in Police General Hospitals on becoming learning organization are following; 1) The executives should be created strategies for nurses’ development and increased self directed learning and motivated corporative vision. 2) Promote systematic knowledge management in the organization. 3) Organization must be focused on research and development and supported using evidence based practices. 4) To encourage personnel increasing their competency by appropriate planning and continuous evaluation.
